Helping British Mensa Appoint an Executive Director Through a Transparent, Member-Centred Recruitment Process

Recruiting a Chief Executive or Executive Director within a membership organisation is rarely just about identifying the right leader. It is also about creating confidence in the process through which that leader is appointed.

Following the departure of its Chief Executive, Mensa needed to appoint an Executive Director who could support its members, strengthen the organisation and provide a clear, ambitious vision for its next phase of development.

Membership Bespoke, with our Head of Senior Leadership Recruitment, Tamandra Christmas, leading the assignment, was appointed to design and deliver a robust executive recruitment process that balanced the expectations of the Board and the wider membership, while providing a fair, transparent and objective assessment of both internal and external candidates.

The result was the successful appointment of a leader who has since overseen significant membership growth, greater financial stability, digital improvements and the development of exciting new partnerships.

About Mensa

Founded in the UK in 1946, Mensa is the world’s oldest and largest high-IQ society. Membership is open to individuals who achieve a score within the top 2% of the population through an approved intelligence test.

British Mensa has approximately 17,000 members across the UK and Ireland and forms part of an international community of around 140,000 members in more than 100 countries.

Beyond its globally recognised name, Mensa provides an intellectual and social community for its members, encourages research into intelligence and seeks to identify and foster human intelligence for the benefit of humanity.

Recruiting the Executive Director of such a distinctive and highly engaged membership organisation therefore required much more than identifying an experienced senior leader. It demanded a process that respected the expectations of the membership, inspired confidence among the Board and identified someone capable of leading Mensa through its next period of growth and transformation.

The challenge 

The departure of Mensa’s Chief Executive created an important opportunity to appoint an Executive Director who could support the membership, strengthen the organisation and build a clear platform for long-term success.

However, this was about far more than replacing a senior leader.

The Board wanted to create a process that was demonstrably transparent, fair and robust, providing members with confidence that their views and expectations had been recognised and that the final appointment would be based entirely on merit.

One of the most significant challenges was balancing an internal applicant alongside candidates from outside the organisation. The Board needed assurance that the external market had been properly explored, while the internal applicant needed to be given the same opportunity as every other candidate to present their vision, leadership capability and suitability for the role.

Mensa’s distinctive identity also made the search particularly nuanced. Its members are highly engaged in the organisation and understandably hold strong views about its direction and leadership. It was therefore essential to manage the process carefully and diplomatically, ensuring differing perspectives were acknowledged without allowing the search to lose clarity, pace or objectivity.

Our approach

From the outset, we recognised that this assignment required considerably more than a conventional executive search.

Membership Bespoke met with the Board to hear directly from Board members and ensure each person had the opportunity to contribute their views. This helped us understand not only the experience and leadership qualities they wanted in the next Executive Director, but also the characteristics and approaches they did not believe would be right for Mensa.

That level of engagement gave us a much deeper understanding of the organisation’s culture, the expectations of its members and the strategic challenges the successful candidate would need to address.

We worked closely with the Chair and the three Board members who formed the recruitment team to construct a detailed timetable for the assignment. The schedule took account of the Board members’ demanding professional commitments, while ensuring they had sufficient time to review applications, consider the shortlist carefully and make informed decisions at every stage.

Each milestone was agreed in advance by Mensa and Membership Bespoke. Both parties adhered to those timescales throughout the assignment, allowing the process to remain structured and on track without placing unnecessary pressure on the Board’s decision-making.

This clarity also meant that everyone involved understood the purpose, timing and expectations of each stage before the search began, creating consistency and confidence throughout the appointment.

REACHING CANDIDATES INSIDE AND OUTSIDE MENSA

The unique nature of Mensa required a broad and carefully balanced attraction strategy.

We promoted the opportunity directly to Mensa’s membership, ensuring appropriately experienced members were aware of the appointment and had the opportunity to apply.

At the same time, the role was advertised across the wider membership sector and beyond, giving the Board access to candidates with a broad range of leadership experiences and perspectives.

This approach enabled Mensa to consider credible applicants from both inside and outside the organisation while demonstrating that the external market had been properly explored.

Rather than relying solely on advertisements and active applicants, Membership Bespoke also used its membership-sector network and executive search expertise to engage suitable professionals proactively.

Throughout the search, we worked in close partnership with the Chair, who played an invaluable role in helping maintain Board alignment and address stakeholder concerns. Together, we ensured that differing views were heard and acknowledged, helping Board members and the wider organisation remain confident in the fairness and integrity of the process.

Building a Strong Executive Shortlist

Membership Bespoke delivered a carefully considered shortlist within the agreed project timetable.

The Board was presented with a strong selection of credible and appointable candidates, enabling it to conduct a rigorous recruitment process and compare a variety of leadership backgrounds, experiences and approaches.

Each shortlisted candidate was assessed against the technical and strategic requirements of the role, including their leadership capability, commercial awareness, understanding of member-led organisations, cultural fit and ability to manage organisational change.

The insight gained from attending the Board meetings was particularly important at this stage. Because we understood what individual Board members were seeking, as well as the qualities they felt would be less suitable, we were able to present a considered and engaging shortlist that reflected the organisation’s collective aspirations.

This gave the Board confidence that it was choosing from genuinely capable candidates rather than simply selecting the strongest person from a limited applicant pool.

The Recruitment Process

The recruitment process progressed through two formal interview stages, giving the Board sufficient time to assess each candidate thoroughly while maintaining momentum throughout the appointment.

A particularly important aspect of the assignment was ensuring the internal applicant progressed through exactly the same transparent and rigorous process as every external applicant.

Membership Bespoke supported all candidates consistently throughout the recruitment journey, including the internal applicant. We ensured they understood the requirements of each stage and had every opportunity to communicate their experience, ambitions and suitability for the role.

For the internal applicant, the structured process provided a valuable opportunity to be assessed afresh.

Rather than relying on previous working relationships, established perceptions or assumptions, Board members were able to consider the candidate in the context of the Executive Director position and listen carefully to their vision for Mensa’s future.

This allowed the Board to evaluate their strategic thinking, leadership style and capability in exactly the same way as every external candidate.

The agreed timetable also ensured that the Board remained in full control of who progressed at each stage. Decisions were made by the recruitment team, with Membership Bespoke providing the structure, market insight and professional support needed to keep the process fair, focused and on schedule.

The Successful Appointment

Following the two-stage recruitment process, the successful appointment was made from within Mensa.

What distinguished the successful candidate was not simply their existing knowledge of the organisation, but the strength, clarity and ambition of their vision for its future.

Throughout the process, they demonstrated a deep understanding of Mensa’s membership, the challenges facing the organisation and the opportunities available to strengthen its position.

Most importantly, they presented a genuinely innovative and member-led approach to increasing membership growth. They were able to explain how Mensa could attract and engage more members while continuing to support the needs of its existing community.

The candidate also provided compelling examples of delivering digital transformation within a very tightly controlled budget. Their ideas demonstrated how technology could be used pragmatically to improve efficiency, reduce friction and create a faster and smoother journey for members without compromising financial discipline.

Their combination of strategic leadership, operational delivery, commercial awareness and detailed knowledge of the membership gave the Board confidence that they were the right person to lead Mensa into its next phase.

The Outcome

The assignment delivered exactly what the Board had set out to achieve: a transparent, rigorous and well-governed recruitment process supported by a strong shortlist of credible candidates.

This enabled the Board to examine internal and external options objectively and appoint the person it believed was best equipped to lead the organisation.

One year after the appointment, the decision has been validated by clear and measurable progress.

Under the Executive Director’s leadership, Mensa has achieved a sizeable increase in membership growth and strengthened its financial stability.

The organisation has also delivered important digital upgrades, making the membership journey smoother, quicker and more efficient.

Alongside this operational progress, new and exciting partnerships are underway that are bringing the Mensa name to a new and younger generation, helping the organisation broaden its reach and build a strong foundation for future growth.

Why the Project Was Successful

The success of this assignment came from recognising that the process would be just as important as the final appointment.

Attending the Board meetings allowed Membership Bespoke to listen carefully to the views of individual Board members and develop a detailed understanding of what the organisation was, and was not, seeking from its next Executive Director.

This insight enabled us to translate a range of perspectives into a considered and exciting shortlist that reflected Mensa’s strategic priorities and unique culture.

The clear timetable was equally important. Agreed milestones kept the recruitment process moving, while giving the three members of the recruitment team sufficient time to review candidates and retain full control over every progression decision.

The inclusion of the internal applicant also demonstrated the value of a genuinely fair and impartial executive recruitment process.

By supporting them through the same stages as the external candidates, Membership Bespoke enabled the Board to listen to their ideas, examine their leadership potential and consider their candidacy without relying on pre-existing perceptions.

Close collaboration with the Chair proved invaluable throughout the assignment.
